1、 Of the three types of organizational justice, which one does workplace bullying most closely resemble? Of the three types of organizational justice, the interactional justice is the most resemble to the workplace bullying. Because the interactional justice describe an individual’s perception of the degree to which she is treated with dignity, concern, and respect. 2、 What aspects of motivation might workplace bullying reduce? For example, are there likely to be affects on an employee’s self-efficacy? If so, what might those effects be? 1)From OB we know that motivation are processes that account for an individual’s intensity, direction, and persistence of effort toward attaining a goal. Let’s start with a quite famous motivation model-the hierarchy of Needs Theory, which is consists by five parts, the self-actualization, the esteem, social, the safety and the physiological.
From this case, first, I notice that it mentioned the “fear” will happened after the bullies, which means the bullies have impact on the safety. Second, in this case it also mention the coworker’s attitude toward the victims. Within in the superior’s bullies and without the help of co-workers, the belonging, the affection, the acceptance and the friendship of the victims will decrease. In other words, we can say the bullies have big influence on social need.
Third, let’s take the esteem and self-actualization needs into consideration. It’s obviously that the esteem need can’t be satisfied under the bullies, because the esteem is the Internal factors such as self-respect, autonomy, and achievement, and external factors such as status, recognition, and attention. (OB) And because victims are under bullies, the self-actualization needs can’t be satisfied.

2) The bullies are very likely to be effects on an employee’s self-efficacy. First, Self-efficacy (also known as social cognitive theory or social learning theory) refers to an individual’s belief that he or she is capable of performing a task.(OB) From this case, we know it seems it does not appear that they discontinue performing their required job duties. However, the article also points it may because of ” fear” this is their job performance. Let’s get back to the self-efficacy theory itself. From Albert Bandura, we know there are four ways to increase the self-efficacy; Enactive mastery, Vicarious modeling, Verbal persuasion and Arousal. And in my opinion, the two worst effect from bullies is on Verbal persuasion and Arousal.
The effect on verbal persuasion. Evidences in this model show that becoming more confident because someone convinces you that you have the skills necessary to be successful(OB).However, when the bullies happened, the employee cannot get positive encouragement and maybe will start to doubt about personal skills under the insults and discouragement. If the employees are not confident enough to self, the situation will turn to be worse. The effect on arousal, employees can’t get positive arousal under the bullies and which is a issue in motivation in the self-efficacy theory.
3、 What factors do you believe contribute to workplace bullying? Are bullies a product of the situation, or are they flawed personalities? What situations and what personality factors might contribute to the presence of bullies.
1) From my opinion, there are several contribution to workplace bullies.
A. The culture in different society. Let’s go back to the Hofstede’s model; a society which is more power distance, more masculinity which can be more bullies. Because in these culture, the managers tend to behave more powerful, more control, more successful to improve that they have the upper level in the society. They are superior than the other class, they can judge and control others more. They don’t treat the respect and equity is a natural things in the working environment. In the other side, the victims of bullies are more tolerated to these things, they are less conscious about the right of equity.

B. The stress of the society might be a possible cause. In a society which are more stressful, the managers need a way to give their moods out, to vent frustration, but the stress is just to heavy, and in these situations, they are more possible to bully there subordinate. As the writer says, the sheer desire to wield power.
C. The working environment where are more competitive, the bully can be a way to eliminate the threat. Not only the managers are afraid of theirs subordinate would take place them, but also the coworkers who witness the bullies would not help the victims because they want to replace their places.
2) I think both are the causes of bullies.
As I said in the last answers, there are many different reasons in society situation which relate to the bullies. Besides, the personalities is another important issue in bullies. People who like to use power to push others, to prove them are stronger. Some people may like to use bully to boost their own self-esteem can be the bully. I also guess that the narcissism are more likes to bully others 3) The answer is much similar in the answer in 3.1) and 3.2)
