CAUSES AND RECOMMENDATIONS ON ABSENTEEISM AND LABOUR TURNOVER
First, one of the reasons causing HTT employees absent from their workplace as well as increasing labour turnover is job stress which are generated at workplace. Job stress is a chronic disease caused by conditions in the workplace that negatively affect an individual`s performance or overall well-being of his body as well as mind (Life Positive Foundation, n.d.).
In general, job stress is most commonly experienced and suffered by the entry-level job holders of HTT. It is because career applications for entry-level positions of HTT are typically offering the first work experience and to seek for fresh graduates. Fresh graduates gradually realize that there is a gap between what is taught in the school and what is happening in the real workplace after them enrolling as employees of HTT. For example, there are a few of HTT newcomers who are just completing their studies in college or universities, unable to apply their theoretical knowledge and skills onto their actual job as well as they find out there are some difficulties to perform their job well. They are so frustrated and become less motivated. As a result, they start practicing absent from workplace and some of them even end up with resigning from HTT Company. Hence it is essential for HTT human resources practitioner to identify the actual problems occurring among these freshmen. In fact they face difficulties in workplace is because they lack of adequate and appropriate skills and competences. To overcome these problems, training and personal development have to provide to the newcomers to learn and enhance their skills to do the job.

According to Hayes D.K. & Ninemeier J.D., 2009, training is defined as a systematic process of providing employee with competencies, such as knowledge, skills and abilities to do their current jobs. For example, HTT new employees are trained by role playing method which they can learn on how to handle a series of situations such as entertaining their guests who are looking for a tour packages or conducting a tour in foreign country. Besides, on-job-training can also be used to train them whereby an experienced staff teach and elaborate interpersonal and communication skills while the time interacting with the customers. Through various kinds of training and development programs, it helps those new comers become an effective problem solver as well as allows them to become more productive. When they are become more productive and efficient, they become more motivated and thus it lowers the rate of absenteeism and even incidences of labour turnover.
Next, personal illness is the most common reason causing absenteeism among employees of HTT. Personal illness can be classified as innocent absenteeism, sometimes known as non-culpable absenteeism, which exists when the absences are due to something beyond the employee’s control (Go2, 2003).
By the reason of there are about 40% of elder seniors with a wealth of experience working in HTT, personal illness act as their leading reasons among family issues, personal needs, stress and entitlement mentality. Those elder seniors are likely absent from their workplace because they have a lot of health problems and require going for body check-up from time to time. To enhance employees’ well-being effectively, a well-designed employee wellness programs have to be introduced and implemented in the HTT Company. Hayes D.K. & Ninemeier J.D., 2009 explain that employee wellness program is an employer-sponsored initiative designed to promote the good health of employees. For example, free-testing for blood pressure or body check-up can be organized and provided at workplace to employees from time to time. It directly reduces the absenteeism rate and even can stop employees away from work. Besides, gym and fitness facilities can be set up at workplace in order to encourage employees to practice exercise as well as improve and maintain their physical fitness and health. Provision of discounts coupons on buying nutrition food can be distributed to the employees of HTT as an approach for them to pay more attention on maintaining their better life or existence. When HTT employees’ well-being is being concerned and improved, they will become healthier and away from sick. As a conclusion, a wholesome wellness programs aimed at curbing absenteeism and even staff turnover effectively. As mentioned by Robbins S.P. & DeCenzo D.A. 2007, wellness programs are designed to help in cutting employer health costs and to lower absenteeism and turnover of employees by preventing health-related problems.

Third, excess workload with long working hours have dampened HTT employees’ enthusiasm and eventually resulting in making up variety of reasons for them to not returning to the workplace. HTT employees are usually working under an intense and high pressure working environment where does not cheer up and motivate them. They need to carry on multi-task and their tasks are more likely heavier than different fields of employees. For example, a tour operator has to administer tour reports from pre-trip to post-trip; conducting tours and handling various kinds of encounters during a tour; follow up customers’ feedback and so forth. Furthermore, non-traditional working hours is not that favorable by HTT tour operators because they have to conduct tours during holidays or evening times too. Service sectors staff said that boredom arose from the lack of any sense of completion of the task however much work was achieved in a day; there was always more to come (Robbins S.P. & DeCenzo D.A., 2007).

In order to retain and motivate HTT employees committing to their job, a good job restructuring should be implemented. It can be either maximizing the degree of job specialization or minimizing task repetition. According to Robbins S.P., Millett B. & Waters-Marsh T. (2004, p. 466), work specialization is the degree to which tasks in the organization are subdivided into separate jobs. The concept of work specialization is, rather than an entire job being done by one individual, the job is broken down into a number of steps, and each step being completed by a separate individual. For example, HTT Company can form up different departments like inbound, outbound, ticketing, visa application, as well as customer service department for the purpose of the overall job are being broke down and delegated to different employees in charge. It is an effective way that reducing HTT employees feel meaningless in their job as there is a never-ending nature of the job. Besides that, it also can builds up employee morale and helps in re-improving employees’ interest towards their job. Thus high incidences of absenteeism and labour turnover faced by HTT Company can be lowering and solving.
